ZF won't shift when cold?

I need to know the best type of oil and what viscosity for a ZF oil change. Is there any fix for an extremely stiff shifter when engine is cold but seems to shift smoothly when engine gets to normal operating temperature? Would appreciate any feedback, or if already dicussed, what posting?
